Job satisfaction is a crucial factor in enhancing employee performance and service quality, particularly in the highly demanding and dynamic hospitality industry. This research employs a quantitative approach with a descriptive method. This study aims to analyze the influence of work motivation, work-life balance, and work stress on employee job satisfaction at Aria Barito Hotel Banjarmasin. The study population consists of 150 employees, with a sample size of 75 respondents selected using a non-probability, purposive sampling technique based on specific criteria. The gathered data are analyzed using descriptive analysis, validity and reliability tests, classic assumption tests, multiple linear regression analysis, and hypothesis testing through t-tests and F-tests. The results indicate that, partially, work motivation has a positive and significant effect on employee job satisfaction. Work-life balance also exhibits a positive and significant effect on job satisfaction. Conversely, work stress shows a negative and significant effect on employee job satisfaction. Simultaneously, work motivation, work-life balance, and work stress together exert a significant influence on employee job satisfaction. Based on these findings, it is recommended that hotel management continuously enhance work motivation through rewards, recognition, career development opportunities, and effective top-down communication. Additionally, the company should implement policies that support work-life balance, such as fair shift scheduling and adequate rest periods. Lastly, managing work stress is essential, which can be achieved by creating a conducive work environment, ensuring proportional task distribution, and fostering strong social support among employees.
